초록	본 연구의 목적은 공무원들이 인식하고 있는 성과상여금의 공정성 수준이 직무만족과 조직몰입에 어떤 영향을 미치는지에 대한 인식조사를 분석하는 것이다. 기존의 인사공정성에 관한 연구들이 공정성을 분배공정성과 절차공정성으로 구분하여 어느 것이 더 영향이 큰 지에 관심을 가져온 점에 착안하여, 본 연구에서는 위 두 종류로 구분하여 분석한 결과, 공정성 중 어느 것이 더 중요한지의 논의는 별로 의미가 없었다. 오히려 종속변수인 조직유효성의 선택이 연구결과에 더 중요한 의미가 있었다. 종속변수로 조직몰입을 썼을 때에는 분배공정성과 절차공정성 모두 유의했던 반면, 종속변수로 직무만족을 썼을 때에는 두 종류의 공정성 모두 유의하지 않았다. 즉 분배된 결과의 측면이든 분배되는 절차적 측면이든 관계없이 성과급에 대한 공정성 인식이 부정적일수록 조직몰입이 저하되는 결과가 나타났다. 조직몰입이 조직생산성과 밀접한 관계에 있음을 감안할 때, 조직 관리자들이 성과급에 대한 공정성을 향상시킬 수 있는 방안을 시급히 모색하여야 성과급의 본래 취지를 달성할 수 있을 것으로 기대된다.
